Design and launch of a corporate university

Challenge

Our customer, a major mobile operator in East Africa, has undergone a profound transformation of its business, organization, and operations over the past 10 years. The goal was—and remains—to modernize the company, make it more agile and profitable, and embrace digital opportunities.

One of the main challenges to achieving these ambitions has been the availability of highly qualified and experienced personnel. To address this, our customer decided to create its own Corporate University (CU) with the objective to:

  • Accelerate the deployment of the company’s strategy and expansion, ensuring all employees possess the right skills and soft skills;
  • Create a national center of excellence for Information and Communication Technologies (ICT), where professionals can be trained to support the widespread adoption of ICT;
  • Establish a national innovation hub in ICT, where various stakeholders can contribute to R&D and develop innovative services.

Methodology

The project was carried out in two phases:

  1. A two-year construction phase, during which the strategy, governance, and initial training programs were defined in alignment with the company’s strategic priorities;
  2. A second two-year operational launch phase, to consolidate the CU’s organization and expand its activities.

During the construction phase, our consultants led the definition and validation of the CU’s structural components, in collaboration with the customer’s stakeholders:

  • Its vision and ambitions
  • Brand strategy
  • Scope of activities: the decision was made to create three schools — a leadership and management school, a technical school, and a commercial school
  • Governance model
  • Training programs

To do this, our consultants partnered with Orange Campus, the Orange Group entity responsible for manager training programs.

Out of 200 identified training programs, 9 were prioritized for development.
For each of them, our consultants defined the learning objectives, detailed content, teaching methodology, and produced both trainer guides and participant booklets.
They also certified 150 trainers so they could train the customer’s employees directly.

The objective of the operational launch phase was to put in place all necessary conditions for the CU to grow and achieve its goals independently.

First, our consultants defined the final CU organization and led the recruitment of the permanent team. After hiring the management team, they created a recruitment guide to help the new leadership team take ownership of future recruitment efforts.

Next, they equipped CU teams with the necessary skills and mindsets to fulfill the CU’s ambitions.
Our consultants developed 6 training pathways tailored to different roles and functions, combining a wide variety of development methods, including:

  • Managerial coaching
  • Customized training programs
  • Sharing of Orange best practices
  • Hands-on exercises
  • Educational expeditions, etc.

At the same time, they continued developing additional training programs to enrich the CU’s course catalog.

Results

Today, our customer’s Corporate University is a fully operational reality:

  • Over 20,000 people have been trained, 24 training programs are available, and more than 150 trainers have been certified. The satisfaction rate stands at 96%.
  • The CU team is now fully autonomous in designing and delivering new training programs that support the company’s transformation into a major and innovative ICT player.
  • The Corporate University has achieved its purpose: to be a powerful lever in the execution of our customer’s strategy and ambitions.
